Hire the best BDC Manager

Start hiringBDC Manager jobs

A BDC manager runs the team that answers, calls, texts and emails customers and turns them into booked appointments for sales and service. The job is judged by set rate, show rate and sold rate, so hire someone who can explain all three from their own reports. This is a process and coaching role, not a desk role.

How to hire a BDC Manager on AutoHire

  1. 01

Post the Job as a Leader of Reps

State whether the team is sales BDC, service BDC or both, whether work is inbound, outbound or mixed, the hours you need covered, and how many reps report in. Put the pay structure in the post: usually a salary with a bonus tied to team results. Use the Brand Experience field only if the manufacturer's lead systems matter.

  2. 02

Search the Title and Its Neighbors

On /find-talent try BDC manager, BDC supervisor, internet director and call center manager, since people name this job differently. Set a radius in miles and filter on years of experience. Candidates who led reps in a service or lead center outside automotive can be worth a message if their duties match.

  3. 03

Read the Profile for Team and Metric Language

Look in the work history for duties that name the number of reps, call monitoring, scripts, appointment reporting and the CRM. A bio full of general leadership language with no rate or report in it tells you little. Download the resume if signed in, and use Verified only if you want it.

  4. 04

Spark the Match, Then Ask About Rates

Spark invites a candidate to an active job without a full conversation. If you message first, ask which of set rate, show rate or sold rate they last worked to improve and what they changed. Their answer sorts people quickly. Messaging allowance depends on your plan.

Resources to help you hire

What a BDC Manager does

The BDC manager owns the phone and text work that happens before a customer reaches the sales floor or the service drive. Reps answer inbound calls, work new internet leads, call back unsold shoppers and remind service customers about maintenance. The manager writes the scripts, listens to recordings, decides who calls what and when, and is accountable for the appointments the team books.

Three measures describe the team's work. Set rate is the share of leads or calls that end in an appointment. Show rate is the share of those appointments where the customer arrives. Sold rate is the share of shows that buy. Each points at a different problem: a weak set rate points at the call, a weak show rate points at confirmation and reminders, and a weak sold rate often points back at the floor. A good manager can say which one they are looking at and why.

Be clear about what this role is not. A sales manager desks deals, appraises trades and prices inventory. An internet sales manager takes online shoppers through the quote and often through the sale. The BDC manager does not usually price or desk anything: the product is a confirmed appointment the floor has to honor. Some stores combine the titles, and a service BDC may report to the service director, so read the duties.

A Typical Week

Monday starts with the weekend's leads, missed calls and the appointment board. The manager listens to a sample of recorded calls, sits with a rep on a coaching session, sets the call list for the day and checks the CRM for leads nobody touched. Appointments get confirmed the day before and the morning of. Hours follow call volume, so evenings and Saturdays often need coverage. A weekly meeting with the sales and service managers covers no-shows and what the floor thought of the appointments it received.

What to look for in a BDC Manager

Skills

  • Coaches from a recorded call, naming the exact moment the rep lost the appointment.
  • Writes and revises phone and email scripts, and knows when a script is making reps sound canned.
  • Reads set, show and sold rates together instead of celebrating one of them.
  • Schedules coverage against call volume, including evenings and weekends.

Experience and Tools

  • Has managed reps in a dealership CRM with call logging, lead assignment and task reminders.
  • Has worked both inbound and outbound queues and can describe how the two are staffed differently.
  • Has handled consent and opt-out records for calls and texts, and checked the rules with compliance.
  • Has presented appointment results to sales and service managers who disagreed.

Profile Signals

  • Promotion from rep to team lead to manager, which suggests they learned the work before directing it.
  • Duties that mention show rate or confirmation, not only appointments set.
  • Experience on both sales and service sides if you need both.
  • A history of building a team from a few reps, if you are starting a BDC.

Interview questions for a BDC Manager

  1. Q1

Which of set rate, show rate and sold rate did you work on first, and why?

    A strong answer

A good answer names one rate, the evidence from call recordings or the CRM, the change they made and how the other two rates moved afterward. Claiming all three improved at once without a mechanism is thin.

  2. Q2

Give me the opening of an outbound call to an internet lead.

    A strong answer

They say who they are, reference the specific vehicle the shopper asked about, ask a question that moves toward a visit and avoid reading a script flatly. They also explain why that opening.

  3. Q3

Appointments are being set but customers keep not showing. What changes?

    A strong answer

Confirmation steps the day before and morning of, a text with the address and the name of who they will meet, and a check that the floor is ready. They also look at whether reps are booking appointments to hit a number.

  4. Q4

How do you coach a rep from a recorded call?

    A strong answer

Pick one call, listen together, stop at the specific moment, rehearse the alternative and follow up with the next call. Coaching all reps with one group lecture is weaker.

  5. Q5

The sales manager says your appointments are low quality. How do you respond?

    A strong answer

They ask for examples, compare lead source and show rate, and check whether the floor worked those appointments as booked. They propose a shared definition of a qualified appointment.

  6. Q6

How did you pay your reps, and what behavior did the plan produce?

    A strong answer

They describe the base and bonus, what the bonus counted and the side effects, such as rushed appointments or cherry-picked leads. They explain what they changed.

  7. Q7

How do you keep the team within the rules on calling and texting customers?

    A strong answer

Consent recorded in the CRM, opt-outs honored right away, do-not-call lists checked, and a call with the dealership's compliance contact or counsel. They say to check state and federal rules instead of guessing.

Red flags and hiring mistakes

Red Flags

  • Talks about calls made and never about appointments that showed.
  • Cannot say how their reps were paid or what the plan rewarded.
  • Blames the sales floor for every no-show without looking at confirmation.
  • Has never listened to a recorded call with a rep.
  • Describes the BDC as a place to park people who could not sell.

Common Mistakes

  • Promoting the best rep to manager without teaching coaching, scheduling and reporting.
  • Judging the team on activity such as calls dialed, which rewards volume over appointments that show.
  • Never writing down what counts as a qualified appointment, then arguing with the sales manager every week.
  • Giving the BDC leads only after the floor has cherry-picked them, then blaming the BDC for poor results.

Pay and cost to hire

BDC managers are usually paid a salary with a bonus tied to team results, such as appointments that show or vehicles and repair orders that sell. Reps often earn an hourly wage or salary plus an appointment-based bonus. Check what the bonus counts. A bonus that pays on appointments set alone encourages reps to book anyone, and a bonus on shows and sold deals pushes them toward quality.

There is no exact BLS occupation for this role, so no wage figure is shown on this page. Write the bonus formula in the offer, say who verifies the numbers, and read it with the finalist before the first day.

The first 90 days

Days 1 to 30

Learn the CRM setup, lead sources, scripts and the current rates before changing anything. Listen to a sample of recorded calls from every rep and sit in on the sales and service meetings. Meet each rep one to one.

Days 31 to 60

Run coaching on single calls and adjust the confirmation routine. Agree with the sales and service managers on what a qualified appointment means. Fix the coverage gaps in the schedule.

Days 61 to 90

Report set, show and sold rates together to the general manager and say what moved and why. Revise the scripts with the reps, not for them. Review the bonus formula against actual behavior.

Keeping a BDC Manager

  • Give the manager a say in how leads are routed. They carry the result but often do not control the input.
  • Keep the bonus formula stable and the reporting honest, so reps trust it.
  • Make the path visible: reps who become sales consultants or service advisors from the BDC are the best advertisement for it.
  • Protect the team from being the first group cut whenever expenses are reviewed.

BDC Manager: common questions

What is the difference between a BDC manager and a sales manager?

The sales manager runs the floor, desks deals and appraises trades. The BDC manager runs the contact team that books appointments and measures set, show and sold rates. They work together but the skills are different.

Do I need a separate service BDC?

Some stores run one BDC for both departments and some split them because the scripts, calendars and goals differ. Choose by call volume and whether one manager can cover both without neglecting either.

How much should a dealership expect to pay a BDC manager?

Most plans are a salary with a team bonus. This role has no exact BLS occupation, so no figure is shown here. Compare the written bonus formulas, not just the base.

Should a BDC manager come from sales or from a call center?

Dealership experience helps with the vocabulary and the floor. Call center experience brings scheduling, quality monitoring and reporting. Pick the gap you can train for more easily.

How many reps can one BDC manager supervise?

It depends on call volume, hours and whether the manager also takes calls. The honest test is whether every rep gets regular coaching on real calls.

Do I need a BDC at all, or can sales handle the leads?

Consultants on the floor tend to drop follow-up when a customer is in front of them. A BDC protects that follow-up. Smaller stores sometimes assign it to one person, which is a BDC by another name.

What reports should a BDC manager give the general manager?

Lead response, set, show and sold rates by source, and the list of leads that were never contacted. The reports should connect to real vehicle and repair order sales.
